How to compensate customer service personnel in online retail industry?

Hi Folks :),

I am about to operate my small,new online store so wish me luck . I have some questions, been thinking about a good solution for more than 1 hour but can't come up with a good one.

- My online store is automated i.e. shopping cart and payment processing is automated using software so
some customers will buy without the need to interact with human (sales/customer service personnel) .

However customer service can't be automated. It is unavoidable that some customers will ask questions
about products, return policy , order tracking.complain and so on ..

Do you have a good idea for a good compensation system plan for customer service personnel?

I don't only want to give basic salary .. I want a system that can measure performance of each customer service personnels and translate it into monetary compensation.

If CS officer A works better than CS officer B than .. he/she will earn more money than CS officer B at the end of the month and vice versa.
